As an executive coach, I often work with leaders who take great pride in their sense of responsibility. But sometimes, that responsibility turns into something else—control.

The need to micromanage. To “protect” their team. To grip so tightly that trust – both in others and in life itself – gets suffocated.

Most leaders don’t see themselves as controlling. They think they’re being responsible. Careful. Ensuring quality. Protecting their teams from failure.

But there’s a fine line between leading and holding on too tight — and crossing it can quietly suffocate trust, morale, and growth.

A recent coaching conversation with a senior leader (let’s call her Sarah) brought this to life.

💬 Sarah: “My team says I micromanage. They call me ‘overprotective.’ But if I don’t double-check everything, things fall apart. How else can I ensure quality?”

🔹 Me: “And what happens when you imagine letting go of that control?”

💬 Sarah: (Pauses) “Anxiety. Like… everything’s on the verge of collapsing. I feel responsible for every outcome.”

🔹 Me: “Where did you learn that you alone must hold everything together?”

💬 Sarah: (Eyes welling up) “I was the eldest of four. My parents worked nights. If I didn’t step up, no one else would.”

That childhood role shaped how she saw leadership.

She didn’t realize she wasn’t just leading—she was replaying an old survival strategy – ” If I didn’t step up, no one else would”

🚨 She equated control with care.
🚨 But in reality, control was limiting her team—and exhausting her.

The Hard Truth About Control & Leadership:
🔹 Control isn’t leadership—it’s fear in disguise. It feels like protection, but it’s really self-protection.
🔹 Over-responsibility doesn’t empower—it weakens. When leaders do all the thinking and problem-solving, teams stop trying.
🔹 Trusting others isn’t a risk—it’s the foundation of growth. If life once taught you that “it’s all on you,” challenge that belief.

To the protectors, perfectionists, and over-responsible leaders out there—your strength is undeniable.

But real leadership, and real freedom, comes from loosening your grip. Then your teams rise higher than ever before.
